Hair help?

I work in retail. I'm also growing my hair out. But I have to have my hair up and out of the way a lot of the time. And, I mean *up*. Barrettes to just pull it back from my face do not keep me cooled off enough (I have to lift very heavy boxes for several hours once a week, sometimes more).
The thing is, I put my hair in a ponytail and it looks like *crap.* I have no idea what I'm doing wrong. There's all of these other cute girls with cuter ponytails than me. I tried messing around with some hair gel and conditioner, but my hair ends up looking weird and greasy. I end up with little frizzies all over, little frizzy tufts by my ears...argh. It's driving me crazy and I hate looking crappy.
Can anyone give me some tips?
